Coffee shops have changed considerably over the last decade. Menus have become more complex, hiring and retaining skilled staff has become harder, and customers are more informed and demanding.

Inevitably, this places more pressure on baristas than ever before. “Today, customers know much more about coffee than they did just five years ago,” says Tom Jenkins, a barista in Preston, UK. “Many now follow roasters on social media, know the difference between natural and washed processing, and have opinions about different plant milks.

“While this level of knowledge may lessen the burden of ‘educating’ consumers, it raises the stakes for every interaction,” he adds. “A barista who can’t speak confidently about the menu or struggles to handle a specific order request isn’t performing at their best.”

The growing demand placed on baristas reflects something positive: the role is now taken more seriously as a profession, rather than as a “stopgap” job. But it also reinforces the need for the coffee industry to acknowledge how much harder it has become to work as a barista in recent years.

A January 2026 UK government report found that the main concerns for national hospitality businesses were energy prices, taxation, and inflation of goods and services. To cope with these challenges, many cafés are asking more of the staff they retain. 

“Baristas are now expected to multitask across a wider range of duties and take greater ownership of the customer experience,” Tom says. “Now, the most valuable skills that baristas need extend well beyond making drinks and providing good customer service. Communication, initiative, adaptability, and attention to detail are essential.”

A changing industry means baristas prioritise different skills

The hospitality industry has long struggled with high staff turnover. The US Bureau of Labor Statistics reports that the sector has the highest turnover rate in the country, at over 70%. A separate study found that nearly 3 million US hospitality workers left their jobs in early 2024, a figure 204% above the national average quit rate. Meanwhile, in the UK, recent data shows that around 6% of hospitality workers leave their jobs every month.

Most of these issues stem from how job roles like baristas are perceived. When treated as temporary rather than a long-term, professional position, employers invest less in training and development. This limits career progression, pushing baristas to find other work. Financial instability, poor benefits, long hours, and physically demanding conditions also exacerbate the problem.

As coffee shops grapple with high staff turnover, barista shortages, and rising costs, more are turning to automation to support operations where needed, especially in high-volume settings. This has created a point of tension in specialty coffee – how do we improve efficiency and consistency without eroding craft and skill?

The barista role demands technical precision: dialling in coffee, pouring crisp latte art, adjusting grind size, and brewing pour overs – all done consistently and under pressure. While they’re still essential today, the growing use of automation in coffee shops has shifted how baristas apply these skills on a daily basis.

“The assumption is often that equipment like automated pour over brewers and milk foamers make the job simpler,” Tom says. “However, in practice, they change the nature of the work without necessarily reducing its difficulty. Baristas still need solid technical knowledge to use these machines properly.

“When a machine manages extraction variables or milk streaming automatically, the barista’s role shifts towards monitoring, maintenance, and quality control,” he adds. “Identifying when something is off, understanding why, and fixing the problem requires attention to detail and forward-thinking.”

Hospitality and social skills matter more than ever

With or without automation, continuously developing technical skills remains essential for any barista. But as equipment increasingly handles repetitive tasks, the focus increasingly shifts to customer service skills.

Research from the Institute of Customer Service found that most consumers cite service quality as the main factor in whether they return to a business, ranking above price and product. “In this context, a technically perfect espresso served without attentiveness and engagement is lost,” Tom says.

Emotional intelligence sits at the centre of excellent hospitality. Baristas work in environments that are often fast-paced, physically demanding, and full of customers, also under pressure to choose from ever-growing menus. 

The ability to read a situation accurately, respond to stressed customers without escalating tension, and maintain composure during a busy rush are professional skills that take time and experience to develop.

Communication is just as important. Taking an order correctly when someone is distracted, clarifying preferences without making the customer feel questioned, upselling without applying pressure, and handling a complaint calmly showcase the ability to prioritise exceptional hospitality even in challenging situations.

Brands like WatchHouse illustrate the success of a hospitality-first approach. After record revenues in 2025, the specialty coffee roaster is on track to reach 100 global sites by 2029, backed by investors who see clear potential in its customer-focused model. Baristas greet guests at the door, seat them, walk them through the menu, and serve drinks tableside, turning a routine café visit into something closer to a dining experience.

Research suggests that up to 78% of millennials prefer spending money on memorable experiences over material goods. For specialty coffee shops, strong hospitality is one of the most direct ways to justify premium pricing and build lasting customer loyalty – and more baristas are recognising this in their day-to-day job roles.

Finding the right employers

Although elevated service is becoming a key differentiating factor in specialty coffee, it’s not without its challenges. The barista role is already demanding, so the added pressure to deliver consistently exceptional customer service only increases the workload.

For coffee shops looking to elevate service, this means investing in barista training, support, and career progression. Exceptional hospitality will only work if staff feel supported, engaged, respected, and acknowledged.
